本研究以工作要求-資源理論為基礎,旨在探討工作資源如何搭建放任型領導及針對個人之組織公民行為之間的關係;以及比較各種工作資源在鼓勵員工角色外行為之投入的功效。本研究將放任型領導視為可刺激員工尋求資源的挑戰型工作要求,以檢測工作資源作為潛在因素對承受此類型工作要求之員工行為的影響,進而檢驗工作資源可以間接影響挑戰型工作要求對員工所產生的結果面之假設。在本研究中,我測試了三種工作資源,即知覺組織支持、同事支持、及學習目標導向,作為可能的機制,使得放任型領導到員工角色外行為的過程得以被解釋。本研究採量化方法透過線上問卷調查,以台灣多種行業的員工為研究對象,共蒐集203份有效問卷。研究結果表明,

放任型領導在驅動員工從事組織公民行為方面無顯著關係。此外,知覺組織支持和同事支持分別完全中介了上述關係。反之,學習目標導向對放任型領導與組織公民行為之間的中介歷程並無顯著影響。本研究除了擴展工作要求與資源領域的文獻,同時也有助於企業經理人與員工在選擇最有效益的工作資源時作為參考依據。本文後段也說明了此研究在理論及實務方面的意涵,以及對未來研究之建議。
